The AI Skills Gap: What Employers Actually Want

The terminology in AI careers shifts faster than any other sector of the technology industry, and keeping up is its own part-time job. A few years ago, “prompt engineer” was the most discussed new role. Then AI safety researcher. Then AI product manager. Now the role that’s generating the most enthusiasm, the most aggressive recruitment, and the most significant salary premiums is the agentic engineer — and unlike some of the previous hype cycles, this one has a substantive technical basis.

Agentic AI refers to AI systems that don’t just respond to queries but take actions: browsing the web, writing and executing code, sending emails, managing files, calling APIs, interacting with external systems — sequences of actions toward a goal, rather than single-turn responses. Building these systems reliably, ensuring they behave correctly across long action sequences, and integrating them into real-world workflows without catastrophic failures is genuinely different and harder than building conventional AI-assisted features. The engineers who can do it well are rare and in high demand.

What Makes Agentic Engineering Different

The core challenge of agentic systems is that errors compound over long sequences. In a single-turn AI application, a wrong answer is immediately visible and correctable. In an agentic system executing a 30-step workflow, an error in step 5 may not manifest as an obvious problem until step 28, by which point significant downstream actions may have been taken on the basis of the mistake. The debugging complexity of agentic systems is of a categorically different order from standard software development.

Agentic engineers need to understand how to design systems with meaningful checkpoints, graceful recovery mechanisms, and appropriate human oversight at the right moments — not so much oversight that the system loses its efficiency value, but enough that consequential errors are caught before they compound. This requires a combination of software engineering skills, AI systems understanding, and what might be called “failure mode imagination” — the ability to anticipate how a sequence of AI actions can go wrong in unexpected ways.

The Tooling Ecosystem

The agentic AI tooling ecosystem is developing rapidly but is still relatively immature. LangChain, LlamaIndex, and AutoGen are among the frameworks that have gained traction for building agentic systems, and their active development reflects the level of investment going into the space. But the experience of many developers working with these frameworks is that the abstractions they provide, while useful for rapid prototyping, often need to be bypassed or extended for production-grade deployments. The skills to work effectively at the level below the framework abstractions are part of what distinguishes a capable agentic engineer from someone who can follow a tutorial.

Evaluation is another area where significant expertise is required. How do you test an agentic system’s reliability across the space of inputs and tasks it will encounter in production? Standard unit testing applies to components but not to emergent system behaviour. Building evaluation frameworks that catch failure modes before deployment is one of the more technically demanding aspects of agentic engineering, and it’s a skill that’s currently scarce.

Where the Demand Comes From

The commercial applications driving agentic engineering demand include: AI-driven customer service systems that can resolve complex multi-step requests; internal enterprise automation of workflows that were previously manual; software development assistants that can handle entire task sequences; and research assistants that can gather, synthesise, and summarise information across multiple sources and formats.

The salary data reflects the demand. Agentic engineers at senior level are commanding packages well above standard software engineering rates at major tech companies, and the gap between supply and demand is wide enough that companies are actively developing internal training programmes and partnerships with universities to build their own pipelines rather than purely competing in the open market.

Whether “agentic engineer” remains a distinct role or becomes absorbed into general AI engineering as the tooling matures is an open question. What’s clear is that the problems involved in building reliable, production-grade agentic systems are hard enough, and commercially valuable enough, that people who solve them well will be valuable for years regardless of what they’re called.
